Employee Coaching and Education Benefits for Healthcare Workers Boosted Wages and Reduced Turnover

In collaboration with InsideTrack, the Education Fund is helping frontline healthcare workers access pathways to higher-wage jobs through an employee coaching and education benefits program

 

OAKLAND, CALIF. (November 21, 2022) — The Education Fund—a partnership between 20 healthcare industry employers and 6 SEIU local unions to provide education and training benefits for over 100,000 eligible healthcare workers— today announced the results of a new case study on the impact of employee coaching and education benefits. Education benefits — paired with one-on-one success coaching — helped allied health workers develop new skills and advance professionally into higher-wage career pathways, while also reducing staff turnover.

“At a time when talent is in critically short supply, investing in the education, development and success of our people is essential for ensuring the quality of patient care and building a highly-skilled, highly-qualified and engaged healthcare workforce,” said Rebecca Hanson, executive director of the Education Fund. “This is a unique example of how employers, organized labor and educators can work together to drive professional advancement opportunities for workers while also meeting the evolving health and employment needs of communities. It’s a win-win-win.”

Nationally, there are more than 5 million allied healthcare professionals, or approximately 60% of the entire healthcare workforce. Demand for credentialed allied health professionals continues to rise. An estimated 2.3 million allied health workers will be needed nationally by 2024. The Education Fund has for years worked to close these workforce gaps, improve patient care and build a stronger healthcare workforce by providing no-cost education, training and career advice to more than 100,000 eligible workers.

Since 2019, the organization has partnered with student success experts from InsideTrack to maximize educational opportunities for learners by providing them with one-on-one coaching and wraparound support they need to complete training programs. During that time, the Education Fund has seen significant improvements in outcomes with its largest employer partner, Kaiser Permanente. Between 2019 and 2021, graduates from its programs more than doubled, driving significant increases in the number of trained and diverse personnel ready to move into crucial healthcare positions during the COVID-19 pandemic.

Between September 2020 and December 2021, more than 2,050 eligible allied healthcare workers received one-on-one coaching from InsideTrack. Across all Education Fund programs, participants have seen their wages increase by an average of more than $15 per hour, and turnover among Education Fund learners was just 4% — one-fourth of the rate for all employees.

Most recently, the Education Fund tapped InsideTrack to provide coaching as part of a new Medical Assistant (MA) pathway program. Enrollment in the program surpassed its original goal by 140%, and 81% of the healthcare professionals who enrolled completed a certificate program in 2020-21 — setting hundreds of workers on a pathway to highly-skilled and higher-paying careers. According to the case study, 84% of MA participants said coaching helped to improve their overall experience in the program, manage time commitments and motivate them toward their goals.

For the second phase of this collaboration, the Education Fund will develop its own in-house employee coaching program with training and support from InsideTrack. Over the next three years, the Education Fund will develop a quality assurance program, create capacity to manage a coaching program and implement a “train-the-trainer” model to sustain the coaching program over time.

HCA – RIVERSIDE COMMUNITY HOSPITAL

When I found out that our hospital was planning to require all surgical techs in my department become certified, I was concerned. Sixteen of us were not certified; that was 95% of our department. I immediately began to organize by talking to staff, management, and the Education Fund. Everyone was incredibly responsive and supportive. The Education Fund stepped in and provided us with a quality instructor to prepare us for the exam, as well as covering expenses for our books, the exam, and certification. The hospital provided us with the space to study and even paid for our time while we were taking the review class.

All of us had to work very hard. I finished surgical tech school in 1984 – 30 years ago! – and now I needed to take this exam and get certified. What helped me get through it was thinking about the future and thinking about all the support I was getting. They were doing their part so I would have to do my part as well. After about three months, I was the very first one to become certified, and everyone in our department followed one by one. Now we are the first hospital to have 100% certification of Surgical Technicians in the O.R. amongst all HCA hospitals in the US – this makes me very proud.

What better way to celebrate our 20th anniversary than taking a look at how far we’ve come? This peek into the Education Fund’s 2009-2010 annual report shares some of the amazing things we’ve been able to accomplish over the years.

2009 ACCOMPLISHMENTS

  • PILOTED A NEW 16-HOUR COMPUTER FUNDAMENTALS CLASS, specifically designed for healthcare employees who have little or no knowledge of computers or for whom English is a second language.
  • TRANSFORMED THE WAY WE PROVIDE PREREQUISITE CLASSES through the introduction of our STEP (Success Through Educational Preparation) program. STEP is a series of English, math and science classes offered as a multi-semester package to prepare students for entry into nursing and allied health training programs. Students proceed through classes as part of a casual cohort, and receive tutoring and introductory bridge classes before taking each science course.
  • DEVELOPED OUR PROPRIETARY NCLEX-RN REVIEW COURSE curriculum for a 16-week course designed to assist foreign-trained nurses to prepare for and pass the NCLEX exam.
  • PILOTED A NEW BRIDGE MODULE which incorporates online learning to The Anatomy Bridge, and prepares students to enter a college anatomy course. The module includes supplemental exercises, readings and videos to enhance learning and creates a virtual classroom for students to continue to interact and learn outside of the classroom.
  • IMPLEMENTED A NINE-WEEK WORKPLACE ENGLISH SKILLS training for Long Term Care employees in San Francisco.
  • PILOTED NEW ON-SITE SERVICES MODEL, offering career counseling and academic support workshops and classes at participating facilities.
  • INCREASED PARTICIPATION at Career Day events by offering more events in conjunction with participating facilities.
  • DEVELOPED A NEW CAREER COUNSELING WORKSHOP called Moving Up in Allied Health, which provides advice and assistance to those interested in career paths other than nursing.
  • KICKED OFF NEW MATH REFRESHER CLASS to support students who need to overcome math barriers in order to enter science prerequisite classes.
  • OPENED A NEW EDUCATION FUND OFFICE in Las Vegas, NV.

2010 ACCOMPLISHMENTS

  • OVER 11,000 ELIGIBLE EMPLOYEES WERE REACHED (a 23% increase over 2009).
  • 95% OF STUDENTS who responded to surveys feel better equipped to perform their jobs.
  • IN RESPONSE TO A REQUEST FROM KAISER, we designed and implemented a 4-week Patient Care Technician program in Northern California that trained 238 participants in four months.
  • IN COLLABORATION WITH PORTLAND COMMUNITY COLLEGE IN OREGON, we offered a part-time Dental Hygiene program, the first of its kind in that region. Seven participants are currently in training;
  • 14 MORE COLORADO PHARMACY TECHS completed our certification exam review class, for a total of 85 Pharmacy Techs trained in two years.
  • EXPANDED STEP (Success Through Educational Preparation, our college prerequisite program) to include 47 colleges, and greatly increased the number of classes available through self-registration. The number of applications for Spring 2010 increased by 30% over Spring 2010 to over 1,300. Of those who successfully completed classes in fall 2010, 75% received a grade of “A” or “B.”
